Another moment in the hiring process to consider anonymization is take-home assessments – our data of 384,000 job applications found that anonymous grading of assessments increased pass rates by 6.5-10%, with an additional 6-13% boost even when feedback was negative. This suggests that anonymous grading benefits all candidates.

The need for such bias mitigation is evident from Greenhouse’s recent Europe, the Middle East and Africa (EMEA) HR Manager survey, which found that while HR managers are concerned about AI’s potential for bias, the majority have failed to recognize their own biases that continue to impact the hiring process. More than 68% of respondents admitted that a candidate’s educational background would sway their hiring decisions, highlighting the persistent issue of unconscious bias. By leveraging AI’s capability for anonymization, organizations can mitigate these deep-rooted biases and create a more level playing field for all candidates.

AI can also personalize the job-search journey by recommending relevant job openings based on the candidate’s skills and experience, allowing candidates to focus on opportunities that truly align with their aspirations. Additionally, AI can streamline the process of applying to jobs, leading to less administrative lift and shorter waiting times. 

However, it is equally as important to be transparent about the limitations of AI in hiring. AI-powered resumes may make applying easier, but could create a “black hole” effect for candidates. Our data highlights a surge in applications over recent years, with the average recruiter having to review almost 400 applications in January 2024–a 71% increase from January 2023. As a result, companies will struggle to find the right hires, similar to how the flood of college applications became overwhelming in response to an easier application system. We need new filtering methods to navigate this new landscape.

Greenhouse’s HR Manager survey also found that while AI adoption numbers are high (89%), HR professionals remain distrustful of the technology. Close to 50% are worried about the over-reliance on AI without enough human oversight, with over one-third (35%) saying that AI has made the wrong decisions on candidates.

While AI can assist in tasks such as shortlisting candidates based on prescribed skills and experience, it should not be used as a one-stop shop for making hiring decisions. The nuanced assessment of interpersonal dynamics, culture add, and intangible qualities that contribute to a successful hire requires human expertise and judgment.

Finally, AI algorithms are only as good as the data they are trained on. If the training data is biased, the AI’s recommendations may perpetuate or even amplify existing biases. This underscores the importance of continuous monitoring, evaluation, and adjustment to mitigate unintended consequences. This includes regularly auditing the AI’s performance, assessing its impact on diversity metrics, and making necessary adjustments to algorithms. 

Transparency and Responsible Implementation

Transparency in AI-powered hiring isn’t just a concern for hiring managers; it’s critical for a significant portion of business leaders – over half (51%) of business executives. This transparency needs to be a two-way street. Companies should disclose the areas of the hiring process where AI is being used and clarify what areas they are and aren’t comfortable with candidates using AI. While using AI in the application process might seem appealing to candidates, it is a losing strategy. Companies will begin to combat this by requiring more open-ended questions or practical exercises that are difficult to automate.

This transparency extends to how candidate data, such as resumes and personal information provided during the application process, is used by AI that performs screening functions. Employers should notify candidates when AI features are being utilized, and provide the ability to opt-out as appropriate. 

In complying with data privacy and protection regulations, employers must reassure candidates that no personal data is being used to train proprietary or third-party AI models beyond the scope of the specific job application. By fostering trust and transparency through clear communication, robust data protection measures, and respecting candidate agency in the process, employers can alleviate concerns and encourage broader acceptance of AI-assisted hiring practices.
